La presente investigación propone explorar las relaciónes existentes entre las capacidades infraestructurales de la gestión del conocimiento, la motivación a compartir conocimientos, ocultar conocimientos, compartir conocimientos y su incidencia sobre el desempeño del trabajador del conocimiento. Se plantea desarrollar un estudio con enfoque cuantitativo exploratorio aplicando una muestra de investigadores que trabajan en centros de investigación y universidades en el Perú. Se contempla la aplicación del análisis multivariante y el modelado de ecuaciones estructurales mediante la técnica de “Partial Least Squares” en un contexto económico cultural específico caracterizado por una economía emergente. Nuestros resultados revelaron una relación mediadora significativa entre la motivación para compartir conocimiento y la estrategia de compartir conocimiento individual en la relación entre la capacidad infraestructural de las organizaciones y el desempeño de los investigadores peruanos donde trabajan. A pesar de la discusión sobre los efectos del ocultar conocimiento, no encontramos evidencia sólida que respalde esta afirmación en nuestro estudio. Es importante destacar el cambio hacia una cultura de compartir conocimiento que ha ocurrido en las organizaciones de investigación en el Perú, debido a las regulaciones y la experiencia durante la pandemia (COVID19). Sin embargo, persisten algunos desafíos en comprender plenamente el impacto del ocultar conocimiento. Esto destaca la necesidad de investigar áreas como la retención de información y de motivar a los miembros de organizaciones de investigación para compartir conocimiento de manera más efectiva.

This process is sometimes complicated, tedious, and intricate, often resulting in it not being completed. This research aims to explore the existing relationships between knowledge management infrastructure capabilities, motivation to share knowledge, knowledge hiding, knowledge sharing, and their impact on the performance of knowledge workers. It is proposed to carry out a quantitative exploratory study involving a sample of researchers working in research centers and universities in Peru. The study will include the application of multivariate analysis and structural equation modeling using the Partial Least Squares technique within a specific economic and cultural context characterized by an emerging economy. Our results revealed a significant mediating relationship between the knowledge sharing motivation and the individual knowledge-sharing strategy in the context of the organizational infrastructural capabilities and the performance of Peruvian researchers in their workplace. Despite discussions on the effects of knowledge hilding, we did not find strong evidence to support this claim in our study. It is important to highlight the shift towards a knowledge-sharing culture that has occurred in research organizations in Peru, driven by regulations and the experience during the COVID-19 pandemic. However, challenges persist in fully understanding the impact of knowledge withholding.
